چکیده
در عصر حاضر که تغییر و تحولات محیطی از مهم‌ترین چالش‌های فراروی سازمان‌ها به شمار می‌روند، سازمان ها نقش مهمی در توسعه‌ی کارآفرینی و کسب مزیت رقابتی و ارزش آفرینی دارند که این مهم از طریق منبع ارزشمند سازمانی یعنی سرمایه انسانی صورت می‌پذیرد. از این رو تاثیرگذاری بر سرمایه‌های انسانی از طریق اقدامات راهبردی مدیریت منابع انسانی می‌تواند منجر به بروز رفتار کارآفرینانه در میان کارکنان در جهت اهداف سازمان اعم از رشد سودآوری، نوآوری و ... شود. برای تحقق هدف پژوهش از رویکرد کیفی و روش مطالعۀ موردی چندگانه بهره گرفته شد. میدان پژوهش ده شرکت در چهار صنعت رقابتی و جامعه آماری این پژوهش را برخی مدیران و مشاوران شرکت های مورد بررسی که با حوزه منابع انسانی و کارآفرینی سازمانی آشنا باشند تشکیل داده‌اند که بر اساس روش نمونه‌گیری هدفمند درمجموع 26 نفر از افراد خبره این شرکت ها شناسایی شدند. برای تحلیل داده‌های جمع‌آوری شده، از روش تحلیل مضمون استفاده گردید. یافته‌های پژوهش نشان داد که مولفۀ نگهداشت کارآفرینانه شامل شش زیرمولفۀ؛ برنامه‌های رضایت‌سنجی کارکنان، طراحی و اجرای نظام استعدادیابی کارآفرینانه، طراحی و اجرای نظام انگیزشی کارآفرینانه، نظام ارتباطات داخلی، نظام جبران خدمت کارآفرینانه و برنامۀ توسعۀ فردی کارکنان می‌تواند در بروز رفتارهای کارآفرینانۀ سازمانی موثر باشند.

In today's era, when environmental changes are one of the most important challenges facing organizations, organizations play an important role in developing entrepreneurship and gaining competitive advantage and value creation, which is done through the valuable organizational resource, human capital. Therefore, influencing human capital through strategic measures of human resources management can lead to the emergence of entrepreneurial behavior among employees in the direction of the organization's goals, including the growth of profitability, innovation, etc. Therefore, qualitative research and case study method were used to achieve the goal of the research. The key experts of this research were some managers and consultants of the investigated companies who are familiar with the field of human resources and organizational entrepreneurship, and a total of 26 of these people were identified by the snowball method. Thematic analysis approach was used to analyze the collected data.
The results of the research showed that the entrepreneurial maintenance component includes five sub-components; Employee satisfaction wellness programs, design and implementation of entrepreneurial talent management system, and Implementation of Incentive Measures, internal communication system, and entrepreneurial service compensation system can be effective in the emergence of organizational entrepreneurial behaviors.
